Developers’ Job Crafting and Individual Work Outcomes in Artificial Intelligence-augmented Information Systems Development

Abstract: Generative AI promises productivity gains, yet we still know little about how AI-augmented information systems development (ISD) shapes developers’ proactive job adaptation and individual-level work outcomes. Building on the approach-avoidance, role-resource model of job crafting, this study theorizes how the use of generative AI in ISD relates to work engagement, job satisfaction, and work meaning, and whether job crafting mediates these relationships. We test the model via a cross-sectional survey of software developers at the internal IT provider of a large European telecommunications organization. Results show that the use of generative AI is positively associated with work engagement, but not with job satisfaction or work meaning. Mediation via job crafting is not supported. However, when generative AI is used for high-complexity work, use is positively related to avoidance of resource crafting. The study extends AI-augmented ISD research beyond technical productivity metrics in organizational settings.

Short Bio: Christoph Rosenkranz is Professor of Information Systems at the University of Cologne and Co-Director of the Cologne Institute for Information Systems (CIIS) and the Institute for Business AI (IfBAI). His research spans information systems development and design, open-source software development, and digital innovation. In recent years, his work has increasingly focused on the organizational and institutional dimensions of AI-based systems development. His research has been published in leading IS journals.
